چکیده

پژوهش حاضر باهدف طراحی مدلی برای توسعه بهتر سرمایه­های انسانی با نیازهای خودتعیین گری و آموزشی دانشجویان انجام شد. در پژوهش کاربردی - پیمایشی حاضر، جامعه آماری پژوهش را کلیهی دانشجویان دانشگاه و پژوهشگاه عالی دفاع ملی و تحقیقات راهبردی در سال ۱۳۹۸ تشکیل می‌دادند که از ‌بین آن­ها تعداد 300 نفر  به روش نمونه‌گیری در دسترس انتخاب شدند و با پرسشنامه‌های نیازهای خودتعیین­گری و پرسشنامه عوامل تسهیل‌کننده و بازدارنده مدیریت سرمایه­های انسانی مورد ارزیابی قرار گرفتند. نتایج تحلیل عاملی، نشان داد که نگرش نسبت توسعه، احساس برتری، وفاداری سرمایه­های انسانی، رهبری توسعه‌گرا، بازبینی و بررسی، سیاست‌گذاری، فرهنگ‌سرمایه­های انسانی، برابری سرمایه­های انسانی و فضای سرمایه­های انسانی عوامل مدیریت سرمایه­های انسانی را تشکیل می‌دهند. همچنین ارتباط مثبتی بین توانمندسازی روانشناختی و عوامل تسهیل‌کننده مدیریت سرمایه­های انسانی وجود داشت. بنابراین بر اساس یافته­های مطالعه کاملاً مشخص است که توجه به عوامل فرهنگی، سیاسی، شخصیتی و آموزشی برای ارتقای و توسعه مدیریت سرمایه های انسانی مهم و ضروری است که حتماً باید مورد توجه قرار گیرد.

Designing a Model for an Ideal Human Resources Improvement based on Students' Self-determination and Educational Needs (Case study: University and Institute of Higher National Defense Research and Strategic Research)

چکیده [English]

The aim of this study was to design a model for better development of human resources considering self-determination and educational needs of students. In the present applied-survey study, the statistical population of the study consisted of all university students and the National Research Institute of National Defense and Strategic Research in 2009 that 300 samples were selected by available sampling method; and self-determination needs questionnaires, Gary and the Questionnaire of Factors Facilitating and Preventing Human Resource Management were distuributed. The results of factor analysis showed that human resource management factors constituted the attitude to development ratio, feeling of superiority, loyalty of human resources, developmental leadership, supervision and follow-up, policy, human resources culture, human resource justice and human resources. There was also a positive relationship between psychological empowerment and human resource management facilitators. Therefore, based on the present research’ findings, it is completely clear that paying attention to cultural, political, personality and educational factors, which must be considered, were identified important and necessary for the promotion and development of human resource management.
