چکیده

پژوهش حاضر با هدف طراحی مدل رهبری توزیعی در نظام آموزش عالی با روش کیفی داده بنیاد در دانشگاه فردوسی مشهد انجام شد. روش تحقیق به‌صورت کیفی و مبتنی بر نظریه‌پردازی داده بنیاد بود. برای گردآوری اطلاعات از مصاحبه­های نیمه ساختاریافته استفاده شد. برای تجزیه و تحلیل اطلاعات بخش کیفی از نرم‌افزارMaxqda استفاده ­شد. جامعه­ی آماری تحقیق اعضای هیأت علمی و خبرگان دانشگاه فردوسی مشهد بود که در حوزه پژوهش و مدیریت حضور فعال داشتند. نمونه‌برداری به‌صورت نظری و به تعداد 16نفر بود که با استفاده از روش­های غیر احتمالی قضاوتی و گلوله برفیانجام شد. نتایج تحلیل داده­های به‌دست‌آمده از مصاحبه‌ها طی فرایند کدگذاری باز، محوری و انتخابی، به ایجاد نظریه داده بنیاد در حوزه رهبری توزیعی در نظام آموزش عالی‏ منجر شد که بر مبنای آن 23 مقوله بنیادی بـرای تبیـین و طراحـی الگوی رهبری توزیعی در نظام آموزش عالی احصاء شد. عملکرد مدیران، نه تنها در قالب روش‌های مدیریتی، بلکه در قالب فعالیت‌های رهبری و سبک‌های رهبری می‌تواند بر اثربخشی و بهبود عملکرد کارکنان تأثیر مثبت داشته باشد. یکی از این رویکردها، سبک رهبری توزیعی مدیران است که به مدیران و کارکنان کمک می­کند تا به‌صورت رسمی و غیررسمی در فعالیت‌های آموزشی مشارکت نمایند.برخی از مهم‌ترین مؤلفه‌ای شناسایی شده در این پژوهش عبارت‌اند از: کار گروهی، تصمیم‌گیری مشارکتی، رهبری دموکراتیک، تحولات خلاقانه در امور آموزشی، چشم‌انداز و مأموریت سازمان از آن جمله می‌باشند.

چکیده [English]

The purpose of this study was to design a distributed leadership model in the higher education with quality data system at Mashhad Ferdowsi University. The research method was qualitative and based on data theorization. Data collection was performed by semi-structured interviews. Then Maxqda software was used to analyze the qualitative data. Moreover, the statistical population of the study included faculty members and experts of Mashhad Ferdowsi University, who were active in research and management. The sample of study consisted of 16 individuals who were selected using non-probability judgment and snowball method. Afterwards, the results of the data analysis obtained from the interviews during the open, axial, and selective coding process led to the development of distributed leadership theory in the field of higher education, based on which 23 fundamental categories for elaborating and designing leadership model, a distribution was made.  Managers' performance, not only in management practices but also in leadership activities and leadership styles can have a positive impact on the effectiveness and improvement of employee performance. One of these approaches was the distributed leadership style of managers which helps managers and staff to participate in formal and informal learning activities. Some of the most important components identified in this study were: teamwork, leadership experiences, Participatory decision making, democratic leadership, innovative developments in education, the vision and mission of the organization and democracy were among them.
